Default SH an my terrarium

Two weeks ago I transplanted 6 phals into semi-hydro. Usually when I do this I transfer the newly re potted plants into my terrarium so as to keep them nicely moist until the new roots can get a chance to tunnel farther down into the hydroton. This method has worked very well for me over the past couple years and has even saved a couple near death paphs (which are now finally starting to put out new growths).

Of the 6 phals that I recently transplanted, 5 of them are doing great. The sixth however, a small seedling phal violacea var alba, is not doing so well. It has a new leaf starting, which may save it in the end, but the rest of the leaves are quite soft and almost mushy. There is no sign of rot...no yellow or black. Just no roots except for one new nubbin which I am trying to keep pointed down towards the hydroton.

Does anyone have any advice on how I should proceed here? This one I was looking forward to in particular.

Would a seedling heat mat under the terrarium help, or is glass just too much of an insulator for that to help?
